I use img2icns (http://www.freemacware.com/img2icns/) which converts .png files to .icns, which in turn are used for the icons. I use Candybar (http://www.panic.com/candybar/) to implement the icons to my apps. I find icons from the likes of http://www.23hq.com/pngallery
